4 QUALITATIVE REPORT / FEEDBACK 1. VISION AND STRATEGY Strategic Plan of the Club The philosophy of Rochdale AFC First Team is to play Possession based fast attacking football. In order to achieve this, the Club will endeavour to develop and produce players who are highly competent in Attacking, Defending and the Transitional aspects of the modern game. The Club will encourage all teams to Control & Dominate Attacking & Defending situations, whilst always looking to Regain & Retain. This is coupled with a long term vision of building the Club to become successful and sustainable whilst producing young players to play within the First Team or to be sold for profit. Club values are stated as Honesty, Integrity, Realism, Teamwork, Respect, Enjoyment, and Sportsmanship. This was evident through the observation of staff and players in all sessions and games during the audit. The vision of Rochdale Association Football Club is to continue building a local football club that is both successful and sustainable on and off the football pitch. The Club will aspire to achieve the highest league position possible, not excluding the Premier League, but are also realistic in understanding they are in an area surrounded by a large number of Premier, Championship, League One and League Two clubs, with the North West being the hotbed of English Football. This will obviously make the ambitions a lot tougher to achieve, but could also benefit the Club through their partnerships with those clubs in higher leagues. Primarily, the two main points with regard to outcomes of the football Vision are to produce young players to play in the First Team, who then may progress to a higher level and gain the Football Club transfer revenue to reinvest in strengthening the structure of the Club. Academy Performance Plan The Rochdale AFC Academy vision is to develop fully rounded players to play in the First Team, to reach their maximum potential by playing at the highest level possible and to play for England. The Club will endeavour to recruit the highest level of player at all ages to ensure it fulfils their Perfect Player aspirations, but they are also realistic in understanding the Club are in an area surrounded by a large number of clubs. In order to achieve this, the long term vision is to develop their training and playing facilities, where players can develop in a full-on Rochdale AFC environment. The Academy site would include the best Sport Science & Medicine facilities to stay in touch with the modern game. This facility would also have an education suite and a teacher available for players who would mix school with their football development and be able to attend more school release days. A Sixth Form facility would allow the scholars to learn and develop in a Rochdale AFC football environment. The football philosophy of the Academy is to play Possession based fast attacking football as stated for the First Team. 5 aspects of the modern game. All teams will be encouraged to Control & Dominate Attacking & Defending situations playing with a high intensity in the transitional period by looking to regain possession as quickly as possible in order to counterattack with an end product. Targets are set to regain the ball within four seconds and to get an attempt on goal within six seconds. Constant movement is a fundamental trait of the transitional play and practices where the formations and individual roles are designed to encourage players to Run to Receive, Run to deceive and Run to Retrieve. The Academy has set SMART multi-disciplinary targets based around player progression in all areas. There is good detail within the APP on how each department contributes to ensure there is a multi-disciplinary approach. This was well communicated by all Academy staff. The Academy staff utilise a three tier appraisal procedure for the measurement of all SMART performance targets. This allows staff and players more opportunity to achieve the agreed targets. There is an annual review of the Academy Performance Plan which has been approved and signed off by the Board. The Academy has an excellent web page to inform parents, players and staff with updates on Academy events as well as providing access to specific procedures and practices. This is seen as good practice. RECOMMENDATION To continue to monitor the performance targets in the Academy, whilst formally documenting the status of each one to ensure the continued progress in all departments. 6 2. LEADERSHIP AND MANAGEMENT Organisational structure and functions There is a formal up to date staffing model showing all functions and clear reporting lines for all aspects of the Academy. The functions and members of the AMT are well defined. AMT meetings take place each week and are the main communication forum for all full-time staff within the Academy. There is a TB in place which includes strategic members of the Club. As there is no Head of Club recruitment at present, this area is not represented during meetings. The TB does include a Club Director who has special responsibility for Academy issues. Internal communication There is an Academy Staff Handbook which is issued to all staff at the beginning of the season. The Handbook is also available to all staff via the Rochdale AFC Youth website. There is evidence of meetings for the full-time staff through weekly AMT meetings and separate Sports Science & Medicine, Recruitment and Education departmental meetings. Coaches meet informally on a weekly basis on training evenings, during the games programme at weekends and formally through in-house CPD events. A programme is in place to provide CPD and Licence Maintenance opportunities for all staff. An appraisal template and formal procedure is in place. Evidence has been provided that appraisals have taken place for all staff across all phases twice this season. RECOMMENDATIONS If, in the future, the Club appoints a Club Head of Recruitment then it would assist the Academy and the Club if he/she were to attend the TB meetings. The Academy could consider delegating the Sports Science staff and the Goalkeeping Coach to lead CPD at future in-service events to provide all staff with a broader view of Academy practices. 7 3. COACHING Coaching Philosophy The Academy Coaching Programme is implemented over the year in three 14-week blocks. Each block has two 6-week cycles and two review weeks. Each six week cycle contains three 2-week blocks covering themes around defending, attacking and transitional play. The practices are organised into 'Traits', Themes' and Fundamentals. Player profiles for all age groups are in place covering the four corner approach undertaken by the Academy. The programme outlines how to create a positive learning environment which was evident in the coaching sessions and games observed during the audit. The main styles used in the Academy are Command for the older age groups (U18s) with some Q&A to check understanding, while for the younger age groups, YDP and FP, the coaches mainly use Q&A, Guided Discovery and Trial and Error with a small amount of Command to start the session. All the styles used are well documented. There is a generic coaching vocabulary identified for the whole Academy. These words are used relative to the theme of the coaching cycle. This was evident in practice. Coaching Programme There is a detailed 42 week coaching programme in place. This is broken down into three 14-week cycles involving blocks of six weeks covering Technical, Tactical, Physical and Psychological/Social development of young players. Fundamentals, Traits and Themes flow through the programme allowing smooth transition between age groups with the FP programme emphasising learning to love the game, the YDP including learning to compete in the team through to the PDP with learning to win. A more detailed Goalkeeping programme has been integrated since the first audit and can be viewed as a valued addition. Although individual work takes place in all coaching sessions, this is not a tailored individual programme for all players in all phases. There are only one or two best practice sessions (covering the four corner model) created at the present time. More sessions are to be uploaded in the future. Sessions/games planning and evaluation There is a comprehensive session plan form for coaches to use that highlights learning objectives and individual points for players. These were consistently used by all coaches during the observation of sessions at the time of the audit. The filming of all home games with video analysis of players is currently provided in the PDP with digitalised clips for all players in this phase. The filming of away games is reliant on the opposition, which can be sporadic at best. Performance analysis sessions take place weekly in the PDP providing valuable information for both players and staff. Audit report Rochdale AFC 7 / 22

8 Access to Coaching The Academy provides Development Centres to encourage and support players wishing to enter the Academy at the FP. These also cater for late developers. There are individual training sessions which take place at every session for all age groups. However, these are not based on any individually tailored programme. Coaching hours and coach to player ratios are in line with Youth Development rules for Category 3 Academies. Staff Job descriptions and up to date contracts for all staff are in place throughout the Academy. The Academy Manager also assumes the role of assistant PDP coach. The Head of Coaching is also a coach of the PDP and at present does not hold the UEFA 'A' Licence required for this role. (The Head of Coaching is attending year two of the A Licence course this summer 2014). There is only one Academy goalkeeping coach who is a part time member of staff. The outputs for Academy goalkeepers may not be met. Both the Head of Education and the Lead Sports Scientist are contracted to the Club on Service Agreements. RECOMMENDATIONS Further additions are needed to the library of Best Practice sessions to encompass all areas of the four corner model to assist the coaches to further develop players next season. It is recommended that the continued filming of games for the PDP is followed for at least each home game with the possibility of also filming away games periodically to give a better overall analysis of players performances. This process could be developed for the FP and YDP players in the future. Although time is allocated in the coaching sessions for individual work, each player needs an individual learning programme to provide a plan for the efficient use of the time and the assessment of the progress. The Head of Coaching does not currently hold the UEFA 'A' Licence required for this role. He will need to complete this course at the very earliest opportunity. The Club could look to employ either another part-time goalkeeping coach or employ the current goalkeeping coach on a full-time basis to make sure the outputs for Academy goalkeepers are met. 9 The Academy could consider employing both the Head of Education and the Lead Sports Scientist on Club contracts in the future. When the course is made available, the Head of Recruitment and the scouts will need to complete the FA Talent Identification Course. Audit report Rochdale AFC 9 / 22

10 4. EDUCATION AND WELFARE Vision, procedures and evaluation The Academy only provides formal education through the scholarship programme for Under 18 players. There is a day release programme in place for YDP players limited to two hours on a Friday which does not qualify as a hybrid programme. There is an Education strategy in place. The aim of the Academy is to support all players through each phase with their formal education by providing clear and honest liaison with players, parents and education providers. A full Welfare Policy induction for all players and parents takes place each season, and for new players as they enter the programme. This consists of a wide range of support mechanisms including the Academy website which hosts a wealth of useful information. Letters of agreement for players being taken out of school have been drawn up so parents of players fully understand the content of the programme offered by the Academy. The accommodation plan is in place with policies and procedures for players and host families. The Academy does not provide transport for FP and YDP to either games or training sessions. This is the full responsibility of parents/carers. Access to education and welfare (Training Model) The Academy currently only provides education for the PDP players. There are letters of agreement signed by parents for players being taken out of school for the two-hour extra session on Fridays. There is no education provision by the Academy for these players. The Head of Education supports any scholars who are falling behind with college work on a Friday afternoon at the Club. All other educational provision is the responsibility of the college tutors. The Academy only assesses players in the PDP and equates it to their level of education capability. A formal induction for all scholars takes place at the start of each season. The CEO assumes the role of Academy Safeguarding Officer/Welfare officer and the job description contains detailed information regarding his duties. RECOMMENDATIONS It is recommended that further detail is added to the Welfare Plan to highlight how the Academy will react to situations if parents request support or transport for players, as this may incur further financial costs not previously considered in the budget forecast. 11 As the school release programme develops, there needs to be a procedure to cover initial assessments for education for all players. Continue to track player destinations in the FP and YDP. To consider providing homework sessions and additional teaching support to assist the Head of Education if the day release programme grows. Audit report Rochdale AFC 11 / 22

12 5. GAMES PROGRAMME Access to the Games Programme There is a formal statement in place describing the Academy Philosophy concerning playing opportunities for players in all phases. Games Programme administration There is no varied games programme in place at this time. The games programme is provided by the Football League with a complete games programme in place for all ages. Friendly games, festivals and tournaments may also be attended by the Club and this will be logged on each player s performance clock. Information on each player s game time and number of games played is recorded on the PFS database and the Rochdale AFC youth website. RECOMMENDATIONS To enable the players within the Academy to experience a varied programme of games, it is recommended that the Academy look to develop the games programme schedule for all phases to include festivals, tournaments and possible fixtures against international opposition when possible. This will create more fixtures and allow more game development opportunities and experiences for all Academy players. To ensure that all coaches monitor and adhere to the minimum playing time outlined in the APP. Audit report Rochdale AFC 12 / 22

13 6. SPORT SCIENCE AND MEDICINE Roles, responsibilities and organisational structure The Sports Science and Medicine Department gives a very comprehensive service to the Academy with clear and well-presented roles, responsibilities and organisation. All job descriptions are in place for all staff within the department. The psychological support is in its infancy at the Academy and currently still under development. The department works in a collaborative manner with the players to assist in developing them in a holistic way. The department looks to integrate injury prevention and enhanced performance and to make interventions as functional and game-related as possible. The physical outcomes of each phase are achieved through integrated technical and tactical sessions with psychological support. The department runs a full range of physical tests at the PDP which is disseminated down through the YDP and FP. The department is in the process of building a best session library of football specific drills which are monitored for exertion to assist the Coaching Department. Programme and procedure There is a Psychology programme being developed by Jon Radcliffe for coaches and parents which should be available to introduce at the parent induction meetings for the beginning of next season. There is a prehabilitation programme across the Academy for all players to include the measurement of each player s physical condition through fitness testing, injury prevention and a programme for conditioning and movement. Specific strength and conditioning programmes are in place for the players in the PDP. All procedures and protocols are in place and well-planned for managing the vast amount of measurements and data produced, particularly in the area of fitness testing. The monitoring of physical exertion currently takes place in the PDP. The Club Doctor is available for all players on Monday morning between 9.00am and 10.00am. Players wishing to see the Doctor outside of the allotted time can make the appropriate arrangements through the Lead Academy Physiotherapist. Sports Science and Medicine staff The department is overseen by the Senior Academy Physiotherapist/Lead Sports Scientist who holds a full-time FA Diploma in Treatment of Injuries and a Diploma in Sports Therapy (he is undertaking the second part of chartered status). The department is staffed by a Lead Strength and Conditioning Coach and supported by interns working with PFS. At least one physiotherapist or sports therapist (with suitable qualifications in relation to the Youth Development rules for Category 3 Academies) is available to cover all training sessions and the games programmes. 14 RECOMMENDATIONS The department could look to further develop its best practice session library for both the Physical and Psychological aspects of player development. CPD sessions delivered by the department could become embedded in the current CPD events calendar. The Academy could further enhance the department by employing the Lead Strength and Conditioning coach on a full time contract. To consider introducing heart rate monitors to measure physical exertion of the players during coaching sessions and games. To ensure that the current procedure for medical cover provided by the Academy for all squad training sessions continues. Audit report Rochdale AFC 14 / 22

15 7. PLAYER DEVELOPMENT AND PROGRESSION Performance Management Application All player records are maintained through the PFS database which includes the record of the type of game and content of each coaching session. The review follows a process of six or twelve weekly reports per training cycle and targets are set based around grades aligned to a score on a one to ten scale for all age groups from U9 to U18. The LFE/VLE provides records of educational progression in the PDP. The Academy does not have a hybrid programme in the YDP or FP. Some players in the YDP attend an extra coaching session for two hours on Fridays but there is no time allocated for any formal education at the Academy. Player Performance Reviews Player reviews are carried out in all age groups for all players and are available for parents to view on the Academy and the PFS websites. There is now an annual written report covering all aspects of each player s development which is posted on the website and given out to parents at the final review of the season. Parents Evenings Standardised protocols and procedures are in place for parents meetings for players in the FP and YDP highlighting which members of the Academy are expected to attend. At present the formal conclusions of the meetings are held on PFS. Parents and players are encouraged to give formal feedback at reviews while taking an active part in setting new targets. Transition of Academy Players Provided by the Leagues RECOMMENDATIONS As the Club moves forward with its school release programme it may be beneficial to include educational targets. These weekly targets can then be projected into six weekly reviews to support this process. The Club could look to develop a digital library of every player in the future to further enhance the programme. Audit report Rochdale AFC 15 / 22

TALENT IDENTIFICATION AND RECRUITMENT Talent Identification and Recruitment Philosophy and organisation There is a formal statement describing how staff in the Recruitment Department integrates, support and work within the Academy structure. Player profiles are in place to support the strategy of external and internal assessment and recruitment. A policy document is available to all scouts communicating the procedure that is adopted for the access and attendance of scouts to games. Job descriptions are available for all recruitment staff. The Recruitment Department utilises Development Centres and schools through the Community Programme as a source for recruitment of potential players and to develop the supporter base. Talent Identification System and Staff The assessment criteria that the scouts use to assess the players are in-line with the assessment criteria used for assessing the signed players within the Academy. The department benefits from being able to utilise a digital database. This database is now the property of the Academy. There are records of players' movement from the Academy to amateur football kept at the Academy. The Club has produced data to measure how successful the Academy and the Recruitment Department have been in the progression and development of players through the Academy and forward to First Team. Productivity is measured by a chart highlighting players who have represented its own team and players representing other teams. There is a strategy in place for the recruitment of late developers. RECOMMENDATIONS Transfer values received for Academy players could be integrated into the productivity power-point to give another measure of success. Recruitment staff to enrol on the FA Talent Identification course once this has been provided. To consider introducing some scouting software to the club to support the recruitment process throughout the Club. Audit report Rochdale AFC 16 / 22

17 9. FACILITIES Academy facilities, playing surfaces and premises Not all the facilities are based on site and the Academy utilise a mixture of facilities. The evening training sessions for the FP and YDP programme use the two venues at the Mathew Moss High School and the Soccer Factory. These facilities provide changing areas, a suitable medical area, parent lounges and outdoor 3G pitch. The indoor 3G is available at The Soccer Factory with viewing areas and guest lounge for parents. The PDP use the facilities at Hopwood College and at the First Team venue. Hopwood College hosts the U9-U16 games programme on Sundays. This facility provides an opportunity to play up to four games on grass or artificial pitches. The college offers sufficient changing rooms (eight) for players and changing facilities for both male and female officials to meet the needs of the programme. A guest lounge and medical area are available at this site. At the time of the audit, due to the fact that the first team programme had finished, the PDP game was played on the main stadium (Spotland). Normally the PDP games take place at the local amateur clubs of Salford FC or Radcliffe Borough FC where appropriate facilities are available. Pitches at both the main stadium (Spotland) for the PDP game and at Hopwood College for the YDP and FP games were of a good standard. There is a designated grass goalkeepers training area at Hopwood College for the PDP but nothing at evening sessions for the Academy. Changing rooms and work places There are a sufficient number of changing rooms at Hopwood College to accommodate players, staff and officials (female and male) during a full games programme at the weekend. There is a separate physiotherapy room for players to access at the College. There are social areas for parents and spectators at all venues used by the Academy with the availability of refreshments and toilets. Office accommodation, housing and transport Academy staff have two separate office facilities available with some staff sharing office space with First Team staff. This can be beneficial in terms of constant communication but the space is very limited. A facility to conduct match analysis is available for players in the PDP only. The Academy has host families in place to support the accommodation requirements of the PDP players. Meeting rooms for parents evenings and/or coaches meetings are available at the College and at the main stadium. Transportation, in the form of a minibus, is available for match days for the games programme at PDP only. Audit report Rochdale AFC 17 / 22

CONCLUSION AFTER THE POST-AUDIT Based on the draft report sent to the club on 2 nd June 2014 and the discussion of the findings and recommendations with Club and Academy Management during the post-audit, we advise the PGB to consider the Academy of Rochdale AFC as Category 3. We also recommend the PGB that the club should be reassessed before the end of the season (missing mandatory criteria to be complied). Audit report Rochdale AFC 22 / 22
