Asian Research Consortium Asian Journal of Research in Social Sciences and Humanities Vol. 6, No. 1, January 2016, pp ISSN A Journal Indexed in Indian Citation Index Asian Journal of Research in Social Sciences and Humanities Mahendra Singh Dhoni: A Case Study in Leadership Dr. Madhuchhanda Mohanty* *Assistant Professor, Institute of Business & Computer Studies, Siksha O Anusandhan University, Odisha, India. DOI NUMBER / Abstract This case is about the charismatic present captain of the Indian national cricket team (in short format) Mahendra Singh Dhoni. The case outlines the emergence of Dhoni as a leader, exploration of his leadership style through his journey of spectacular rises and controversies. Dhoni became the captain of the team in 2007, and soon became the most successful captain in the history of Indian cricket. The case talks about how a small town boy emerged as a tall star in the midst of giants like Sachin, Saurav Ganguly and Rahul Dravid. A big part of India's turnaround from a bunch of straggling individuals to an aggressive and consistent combination has to do with Dhoni's leadership. Dhoni has a couple of admirable attributes as a leader. The players believe in him and he remains as calm as light air. He has carried TeamIndia to victory so many times by keeping his head and hitting judiciously that the team believe he can indeed perform miracles. This is the type of mentally strong performance that engenders great loyalty and inspires players to give everything they have got for the captain. Team India blossoms under his Captaincy. The case also discusses his announcement of retirement from test cricket and the stunning mount during the recent world cup. Keywords: Mahendra Singh Dhoni, Leadership, Team India, Performance, Ability. Introduction A leader is said to be good when he/she knows exactly how to manage their troops individually and take up the responsibility to deliver when the chips are down. Well this quote goes for leaders across the globe related to all fields. But as far as sports are concerned, we have witnessed some exceptional leadership skills by captains in any game from time to time and win matches for their countries or franchises. Today, when youth wonder who is the greatest leader of their time, one of the answer comes into mind instantly and he is none other than our nation s dearest and the current Indian cricket team captain, MS Dhoni. He has his unusual ways of dealing with things during a 1

match but often escapes criticism as these unusual or uncanny moves leads Team India towards victories. He not only inspires the cricketing world with his leadership skills but also promotes good leadership quality in a country like India where there is shortage of good leaders. A genuine risk taker, a match winner and a person with good cricketing sense and gut instinct, Dhoni has everything to make the world go crazy about him. Perhaps these traits when appreciated in the context of the competitive spirit of the game and the complexities of the evolving nature of the game would perhaps explain why Dhoni holds an iconic status as leader and perhaps one of the greatest Indian cricket captains who has put Indian cricket to a new pedestal to rank at the number one spot in all forms of cricket. This case is about the Charismatic Captain of the Indian Cricket team, M.S.Dhoni. The case outlines the emergence of Dhoni as a leader, exploration of his leadership style through his journey of spectacular rises and controversies. Dhoni became the captain of the team in 2007 for inaugural T20 world cup. He took over the ODI captaincy from Rahul Dravid in the same year and Test Captaincy from Anil Kumble in 2008.Under his captaincy India won all the four ICC trophies (NO.1 in test ranking, ODI World cup, Champions trophy, T20 world cup). It s been eight years since he took over India s leadership and he has seen everything there is to be seen. His leadership skills, confidence, ready to experiment, humbleness, dealing with adversaries, staying calm under pressure, maximum utilization of resources and encouraging & sharing the credit with team members endeared him in the team. Experts named him Captain Extraordinary is undoubtly India s most successful cricket captain leading India to three world titles and having broken numerous records. The case also discusses the credibility crisis with which currently Dhoni is surrounded with. The recent defeats have raised questions on his leadership abilities. His captaincy has also come under scrutiny with many former Indian and foreign players blaming him for the loss. He has also asked to be judicious and leave his legacy to handover the responsibilities to a capable person for the benefit of team. He stroked back at all who criticized him saying win & loss is part of the game. It was a learning process for the team and they will make a comeback very soon. Though MS Dhoni, India's most successful cricket captain, is well on his way to be regarded as one of the greatest leaders the game has seen, some people have attributed his success to luck, timing, good fortune and the like. But on closer analysis of his success, it is debatable weather a clear pattern emerging. It is said that leaders are born and not made. His qualities as a leader have been dissected, debated and discussed by sports journalists and management gurus alike. Is Dhoni a good leader because he possesses leadership traits and attributes or does he leverage these skills via practice to get the better out of himself and the team? Background M.S. Dhoni was born on 7 th July 1981 in Ranchi, Bihar (now in Jharkhand). In his childhood, he initially excelled in badminton and football and was selected at district and club level in these sports. He was a goalkeeper for his football team and was sent to play cricket for a local cricket club by his football coach. Though he had not played cricket, he impressed with his wicket-keeping skills and became the regular wicketkeeper at the Commando cricket club ( ). Based on his performance at club cricket, he was picked for the 1997/98 season Vinoo Mankad Trophy Under-16 Championship and performed well. He focused on cricket after his 10th standard. Dhoni 2

was included in the Bihar U-19 squad for the season and subsequently to the to the East Zone U-19 squad for the CK Nayudu trophy. He made his Ranji Trophy debut for Bihar in the season as an eighteen-year-old. His talent was discovered via the BCCI's small-town talent-spotting initiative TRDW (Talent Resource Development Wing). He was discovered by TRDO (Talent Resource Development Officer) PC Podar, Captain of Bengal in the 1960s, when he saw him play for Jharkhand at a match in Jamshedpur in 2003, and sent a report to the National Cricket Academy. He was recognised for his efforts in the 2003/04 season, especially in the ODI format and was picked for the India A squad for a tour of Zimbabwe and Kenya. His performance in the series received attention from the then Indian captain Sourav Ganguly and Ravi Shastri amongst others. However, the India A team coach Sandeep Patil recommended Dinesh Karthik for a place in the Indian squad as wicketkeeper/batsman. The Indian ODI team in the early 2000s saw Rahul Dravid as the wicket-keeper to ensure that the wicket-keeper spot didn't lack in batting talent. The team also saw the entry of wicketkeeper/batsmen from the junior ranks with talents like Parthiv Patel and Dinesh Kartik (both India U-19 captains)) named in the Test squads. With Dhoni making a mark in the India A squad, he was picked in the ODI squad for the Bangladesh tour in 2004/2005 followed by Pakistan ODI series in which he scored 148 off only 123 deliveries. Dhoni's 148 surpassed the earlier record for the highest score by an Indian wicket-keeper. In Srilanka Bilateral ODI series, 2005 he scored unbeaten 183 off 145 balls, winning the game for India. The innings set various records including the highest individual score in ODI cricket in the second innings, a record that still stands. In December 2005, Dhoni was rewarded a B-grade contract by the BCCI. Due to his consistent ODI performances, he got the number one position in the ICC ODI Rankings for batsmen in April He was named vice-captain of the ODI team for the series against South Africa in Ireland and the subsequent India-England seven-match ODI series. He, who received a 'B' grade contract in December 2005, was awarded an 'A' grade contract in June 2007and also was elected as captain of the Indian squad for the World Twenty20 in September He led India to the ICC World Twenty 20 trophy in South Africa with a victory over arch-rivals Pakistan in an intensely fought final in 2007, and became the second Indian captain to have won a World Cup in any form of cricket, after Kapil Dev. It is under his captaincy that India won 2011 ICC Cricket World Cup final against Srilanka. He made his debut as full-time Test captain of India during the fourth and final Test against Australia at Nagpur in November 2008 replacing Anil Kumble who was injured in the third test and who then announced his retirement. Dhoni was vice-captain in this series up to that point. Dhoni had previously captained India on a stand-in basis against South Africa and Australia in 2008 and 2009 respectively. It was under his captaincy that India climbed to No. 1 in the ICC Test Rankings in December In March 2013, Dhoni became the most successful Indian Test captain when he surpassed Sourav Ganguly s record of 21 victories from 49 Tests. He was praised by Ganguly as the all-time greatest captain of India and he has a great record to support this credential. He on the dawn of year 2014 surprised the cricket world with his sudden announcement of immediate retirement from Test cricket, making way for Virat Kohli to don the mantle of captaincy. Dhoni s 3

retirement came hours after India managed to draw the third Test against Australia in Melbourne. Under his able captaincy, India has won 27 test matches out of 60 that he led the team, this number 60 tests is the highest number any player has captained India, the previous record being of 48 test matches of that of Saurav Ganguly. With 27 wins out of 60 tests, his success ratio is as high as 45%, which is comparatively very good compared to many captains from the past. Dhoni's personal performance has broken many records. "He has proven to be India's man during crisis. The number of times he has bailed India out with late order innings is what the leader is all about. An Exploration of Leadership Style He had a vision of a future better than the status quo for Indian Cricket Team and was able to clarify the importance of his vision in terms that are understandable to others. He became India s most successful cricket captain leading India to win three world titles. His success story started as the team leader in Twenty20 World Cup to break new ground in a limited over format completely alien to Team India. and left behind an unbelievable performance trail exhorting his teammates to match up to their full potential. Vision, clear thinking and a cool head, Dhoni showed great leadership traits in profusion all through the tournament. The outcome of the matches didn't seem to deter him one bit and that's been his strength. Not worrying much about the outcome, but playing on., just plain enthusiasm to prove, is all he as a leader and his team demonstrated in abundance. He and his team have emerged as a team with stability. Moreover, he has come out as a mentor like any other team leader. The team India under him combined a perfect blend of qualities such as leader's trust and team's integrity. Leaders who connect with each team member derive more out of them in the long run - their loyalty, high confidence and zeal to surpass themselves in their performance.a good leader ensures that egos don't develop in the team and has expectations that are realistic. He talks to people in a way that he reaches out to each member.new players were happy to play under him and the camaraderie they have on field helped the team to come out on top. By his mere presence, calmness and body language Dhoni invoked great respect and fear in the opposition camp. This came through sheer performance and acknowledgement from his internal and external stakeholders. He dealt with his early success with a lot of maturity with his feet firmly on the ground, which eventually led to his elevation. It requires a great degree of level headedness and humility to handle fame and money at an early age. He has never seen jumping with exhilaration after a win or getting depressed after the recent consecutive eight test match losses abroad. He knows that winning and losing are part and parcel of the game. He is never animated or excited no matter what the situation is. This made him an exceptional leader. Whether it is tampering with the batting order or choosing the bowlers, many of Dhoni's decisions have been under scrutiny. But on most occasions, his spot decisions have paid-off very well. Dhoni used his best discretion to weigh a situation real time. He not only had taken random risk but also could read between the lines and see what others may have missed. He dared to play Nehra in the semi-finals against Pakistan (much against popular sentiments and naïve logic) and took a chance with the temperamental Sreeshanth in the finals or opening up the bowling with Ashwin. He was candid enough to admit that in the semi-finals he read the wicket wrong hinting that he did gamble in the team selection strategizing smartly using the resources available.he gave the last over of the 4

final of the inaugural edition of the World T20 to Joginder Sharma instead of an experienced bowler Harbhajan Singh in the team with an over of his still left to bowl. What happened after that is needless to say as India won the World T20 and everyone praised his gut instinct and brave decision as a master stroke. In the presentation ceremony, Dhoni told that his decision to give the last over to Joginder Sharma was only because of the reason that Singh was not 100% sure of defending the runs and Sharma on the other hand had nothing to lose as he was not at all experienced. This showed his brave thinking and he should not be considered as a leader who only had good fortunes. Dhoni has often followed his instinct and on most occasions has been proved right. In Champions Trophy final against England, while data would have dictated that he choose Umesh Yadav to bowl one more over, he chose Ishant Sharma for the crucial over which turned the match for India. His out of the box thinking has become very famous in tough match situations. He gave the 3 rd last over of the match to Ishant Sharma in the finals of the Champions Trophy when he had gone for plenty in his previous spell. But knowing that Ishant is a very different bowler in pressure situations and delivers even if he goes for some runs, he went with his instinct and the result is well known. He picked two valuable wickets which eventually led to India's victory. Promoting Himself over Yuvraj Singh in the all important finals of the World Cup 2011, he was literally played with everyone s heart and had taken the biggest risk of his cricketing life. But a player of his caliber and a player who has so much belief in himself and has the ability to score in pressure situations, Dhoni did not disappoint and that was what happened as Team India won the World Cup after 28 long years. As a leader Dhoni is aware that the spotlight is on him but he never hugged the limelight. He has kept a check on his emotions all the time both in victory and defeat. In acknowledging Gambhir s crucial innings in the finals, he was candid enough to articulate that he would have loved Gambhir to have got a century but that Gambhir had only himself to blame for getting out. Similarly he intervened to pull up Sreesanth when Graham Smith complained of Sreesanth passing personal comments to him. He gave straight feedback without any malice. Dhoni is known as a person who seldom has shown any signs of panic or emotions on the field and that is why he is widely referred as the calm and composed cricketer. He is a person who was not afraid of losing even on the finals of mega events and that is one of the rarest qualities in him. He knew that no team can keep winning each and every big tournament or not lose a single match. He went into the match knowing what all to do and what all not to do and backed his plans. He believed in keeping things simple for his team mates and for himself. Dhoni wisely made use of the team players and their skills set for the benefit of team. It was evident when he entrusted Joginder Sharma with the final over of the 2007 twenty-twenty match. He has build an image and charisma of the trusted leader with his down to earth, simplistic approach, personal standards of excellence and natural motivational ability. People knew there are no hidden agenda or politics behinds his actions or thinking. He has enormous self belief on himself and his team members to take the risk and shock the competition. This resulted in team members having great self- confidence and giving their best. This helped the team in admitting the mistakes and moving on to make amends. Dhoni always lead his team by example. He shared the credit of team success and accepted the failures and blames with grace. He adjusted as per the changing 5

times. It had seen when he promoted himself up on the batting order and hit 91 not out to lead India to the World Cup triumph. There have been instances when his decisions have backfired. Dhoni has always been graceful enough to accept his follies and didn't pass the buck to his other teammates. This has helped to build him the required trust within the team and mutual trust betters the performance. Before the ICC Champions Trophy in England, the spot fixing controversy had erupted after the end of IPL-6. Everyone wanted answers from Dhoni but he chose to focus on the job of playing well rather than getting into unnecessary talks before the tournament. He is very clever in insulating the team and himself from the outside world. When it comes to motivation, Dhoni is the best captain India has ever produced. This behaviour was depicted very well by him during the semifinal match against Pakistan in World Cup. Amidst all the frenzy and hoopla which was built around the big game and the kind of pressure the players were under, even a small mistake could have cost them the match and the Cup. Dhoni motivated them and encouraged them to play naturally but give their 100% at the same time and the result of the game is known to all. He motivates his team well during all cricketing sessions. After the heady success of the World Cup 2011, it was just downhill for him and his team. After a string of embarrassing losses, it required great character and attitude to bounce back. He did this in style and answered all his critics with the sheer weight of his performance once again. In a hierarchy led environment, Dhoni was catapulted to captaincy ahead of several established players in a team laden with stars and former captains. He took his time and didn't interfere in their proven methods and managed to extract the best out of these stars at most times without ruffling feathers. He did not rush through with change in personnel and team culture. He first established his credibility and over time dealt with these issues and managed the transition through the process of natural attrition and performance management. He placed immense trust on his people and backed them to deliver. This allowed them to express themselves freely without the fear of failure. He wasn t even insecure of losing the limelight to a better player or an emerging talent in his team. He was ready to be out of India s celebration after winning the World Cup and gave Sachin Tendulkar the moment of cherishing his dream of lifting the trophy after such a long wait. He asked Anil Kumble to receive the Border-Gavaskar trophy as he was the captain of the team before the start of the series but retired in the middle of it thereby giving the captaincy to Dhoni. He gave his captaincy to Sourav Ganguly on the field during the last few hours of the forth Test match in the series as Ganguly had also announced his retirement following the end of the series. He gave Virat Kohli a chance to score the winning runs in the semi finals of the World T20 as a gesture of scoring so elegantly in such an important match. It is always noticed Dhoni handing over the winning trophy quickly to the other team mates. Even in the post-match presentations, interviews, press conferences, he never boasts about himself, rather he says it's the team effort that has won the game. This has brought out the confidence in the players, made them feel secure, and inspired them to perform better under his leadershiop.in most pictures that the press published, of the winning team taken Dhoni is conspicuously missing or relegated to the background just reinforced his humility in acknowledging collective team effort. Humility is at the hallmark of his leadership style as opposed to the current trend of aggressive, credit snatching, attention grabbing leaders. Dhoni managed a team of star players as well as of new comers. He handled well the egos of different people and kept the team spirit at its best in the challenging conditions. He has an ability to stay 6

calm and keep his cool with a seemingly uncluttered mind. A composed mind is must to snatch a win in stressful games. A Surprise but Honorable Decision Controversies are big part in Indian cricket and he has been through all it. He was no doubt one of the India s most successful captains in all formats. But the recent defeats in New Zealand Series, Asia Cup and South Africa, England and Australia raised questions on the M.S Dhoni leadership skills. Ever since Dhoni became the captain India has witnessed many grand victories, but at the same time country had seen a drastic phase of continuous failures which is a shame for a cricket team. No doubt cricket is a game of win and loss but then in any case a series of defeats is unacceptable to critics when one have everything right from the state-of-the-art resources to the best skilled men. India have appointed the former captain Ravi Shastri as director of cricket for the one-day series against England as part of a coaching shake-up following the 3-1 Test series defeat to the same opponents. Dhoni s captaincy had also come under increasing scrutiny, with many former Indian players blamed him for the loss. He failed to bag a win in any of the series in West Indies, England, Australia, South Africa and New Zealand. His selection policy, strategy, fieldplacing and bowling changes criticized heavily. He was blamed for some glaring mistakes match after match, for which India paid heavily. With the team continuing to perform badly overseas, pressure was mounting on Dhoni to quit the job with former players and critics questioning his defensive leadership in the longer format. When everybody was debating on where the Indian team is heading under the captaincy of M.S Dhoni, he announced his retirement from test cricket on 30th December 2015 immediately after India lost the Test series to Australia following a drawn third Test. He is,one of India's greatest Test Captains under whose leadership India became the No. 1 team in the Test Rankings, chosen to retire from Test Cricket citing the strain of playing all formats of Cricket with immediate effect in order to concentrate on ODI and T20 formats. In 60 matches as test captain, which is a national record Dhoni had a decent 27 wins, 18 losses and 15 draws to show. It requires courage and immense self assessment to accept that you are done. He retired in his own style making end of an era in test cricket. He seemed invincible just a few months ago. But things went tougher for 'Captain Cool' Mahendra Singh Dhoni as he paddled a rocking Indian boat through some very choppy waters in overseas test tours. When he was captain in all formats, Dhoni had complete control over the Indian team. For a long while, he was the man with the golden touch. But as India began to lose matches, especially in overseas Test matches, Dhoni's position became shaky. The last straw was when Virat Kohli captained India to victory in the ODI series at home against Sri Lanka in Dhoni's absence. And when the Australia tour began, Kohli was again at the helm as Dhoni was unfit. Despite losing the first Test in Adelaide, Kohli impressed critics by the way he led. The emergence of Kohli as leader and a split in the Test and ODI captaincy has led to two power centres within the team. It is quite paradoxical that Dhoni had total control of the team when the Indian lineup was studded with stars like Sachin Tendulkar, Rahul Dravid, VVS Laxman, and Sourav Ganguly, down to Virender Sehwag, Gautam Gambhir and Zaheer Khan. They had all built their name and reputation 7

by the time Dhoni took over and never felt vulnerable by his growing image. They were more than willing to let him have his way. Without doubt the blessings of Tendulkar and the backing of the BCCI top brass made Dhoni's life at the helm easier. Under him, the Indian team started delivering stunning results. The achievements were numerous - the No. 1 rank in Tests and ODIs; World Cup and Champions Trophy champs. After the retirement of some legends and the emergence of the younger lot, it was expected that Dhoni would have had a greater hold on the team. But his decision to retire made it difficult to assess whether things will slip out of his grasp slowly or help him in preparing to rebound by spectacular performances in shorter format. Kohli's bold and brash attitude is a contrast to Dhoni's calm image. With a young, inexperienced team under his belt, crics felt Dhoni is fast losing his magic touch, and with Kohli wearing his aggressive attitude on his sleeve, he was seen as the best guy to replace Dhoni in all formats. The transition had already happened in Test cricket, and Dhoni's fate as ODI captain was dependent on India's fate in the World Cup. A Graceful Riposte It was no secret that India was horrible in its build up to the ICC Cricket World Cup They went winless against Australia in the Tests and even in the tri-series including England. India didn t go into the World Cup flawless, weaknesses were plenty. Dhoni s Test retirement just before the World Cup had left his critics wondering whether he would retain his captaincy in One-day cricket, but 'Captain Cool' was his usual self, shepherded the team to the semis without a glitch. After winning seven games in a row, defending champions India fell to a superior Australia. Overall though, it was a praiseworthy performance by a team which wasn't rated too highly after a lacklustre run going into the tournament.how then, did a team with flaws stage such a dramatic reversal the moment they entered the World Cup? Magic? Maybe if that is the term you want to use for Dhoni s abilities. The shortcomings that led to India s downfall earlier were still present as manifested in small glimpses in most of those matches; it s just that Dhoni ensured those shortcomings didn t get the better of his boys. He nurtured them to work around their weaknesses and success was attained. The Indians were exposed by mighty Australians. The loss to Australia proved that India had not completely overcome the flaws; they had simply found a way to win despite that. Under Dhoni team India had managed to tame their shortcomings and ultimately his team was only found out against a team of substance and quality. With that defeat, it became clear that the Indian side was not as perfect as they appeared. It was only Dhoni s steely leadership that allowed India to emerge as a favourite after getting shamed in a tri-series just before. That calm and composed attitude of a leader in times of despair inspired the team to victories. There is no constant in heroism and a person isn't always on the top. Failure is an inevitable part of success and a true leader does a retake when there is failure. Dhoni's leadership qualities is worth praising after overseeing an unbeaten run to the semi-finals coming off a winless Test and one-day series in Australia. Whatever he did after the tri-series is remarkable, with the change in the team, the change in mentality, the change in the way they've played at the World Cup. 8

Conclusion and Discussion Mohanty (2016). Asian Journal of Research in Social Sciences and Humanities, Dhoni now finds himself in the midst of a roaring credibility crisis despite having many firsts and peculiar achievements in his record books. He occupies a special place in India s cricket history as the country s most successful cricket captain who won T20 and ODI World Cups, even a captain like Saurav Ganguly could not achieve this feat. Every time he was on the verge of losing captaincy, Dhoni had bounced back with magnificent performances. Into his fourth year in international cricket, he was chosen the captain and sixth year; he got a whopping endorsement of Rs 200 crore. Ganguly had become captain in the eighth year of his career and Sachin Tendulkar in the seventh. Growing up is not the same as growing old. A man s age is counted in numbers but his growth is measured in experience. There is a phase in one s life where he grows as a person and understands the world more than he did in all the previous decades he lived. For Mahendra Singh Dhoni, that phase began from September 2007 when he was handed the reins of the Indian Cricket Team and seven years on, it goes on. Though he has retired from test cricket, he still has lot of cricket left in him and perhaps, for us, there are more lessons to learn from him. Overall, Dhoni has been lucky enough to have drawn considerably less flak as compared to other Indian cricket captains. But he does have a fair share of criticism. Many had thought Dhoni would possibly pass the one-day baton to Virat Kohli if he went on to become the first Indian skipper to lift the World Cup trophy on a second consecutive occasion. But he was clear about his one-day future regardless of India's fate in World Cup 2015.Unless Dhoni's form slides drastically next year, Indian cricket will now be bracing up for split captainship days ahead with Virat continuing to serve as Dhoni's deputy in one-day cricket along with his duties as Test captain. True, that in last few years Team India performance is not at par with expectations but does this place his leadership skills under scrutiny? Exhibits- I (Recognitions) Dhoni has been the recipient of many awards, including the ICC ODI player of the year award in 2008 and 2009 (the first player to win the award twice), the Rajiv Gandhi Khel Ratna award in 2007 and the Padma Shri, India's fourth highest civilian honour, in He was named as the captain of ICC World Test XI and ICC World ODI XI teams for The Indian Territorial Army conferred the honorary rank of Lieutenant Colonel to Dhoni on 1 November He is the second Indian cricketer after Kapil Dev to have received this honour. In June 2014, Forbes ranked Dhoni at 22nd in the list of highest paid atheletes in the world. He became the fifth most financially valuable athlete on earth, according to Forbes Magazine in jul 2014.The TIME magazine added Dhoni in its "Time 100" list of 100 most influential people of In 2012, Sports Pro rated Dhoni as the sixteenth most marketable athlete in the world. He was awarded the Honorary doctorate degree by De Montfort University in August 2011 and LG People s Choice Award in
